Leadership & Team Development

Build the leadership your
business needs to scale

Build the leadership capability your business needs to scale — without losing what makes it work.

The Challenge

The leadership gap in growing SMEs

The skills that built your business are not always the ones that will scale it. Most SME owners reach six figures because they are exceptional at something — their craft, their commercial instincts, their drive. What fewer people talk about is the point where those same qualities start to become a bottleneck.

When the business was small, being close to everything made sense. You made decisions quickly, you knew every client, you could see every problem coming. But once you have a team, that approach starts to break down. People can't grow if you're doing their jobs. Problems don't get solved if they can only be solved by you. And leadership — real leadership — requires a different set of skills to the ones that got you here.

This isn't a character flaw. It's a skill gap, and it's fixable. Most business owners who struggle to lead people at scale simply haven't had the opportunity to develop those skills yet. That's what this work is about.

Is This Right For You?

Built for SME owners
navigating the shift to leading

This service is built for SME owners and founders who are navigating the transition from doing to leading. If any of the following sounds familiar, you're not alone — and you don't need to figure it out by trial and error.

You've moved from doing the work to managing people, and the shift has been harder than expected
You've hired a team but aren't confident you're getting the best out of them
You have good people who aren't performing as well as you'd hoped
You want to build a management layer below you but don't yet have the right people or structure in place
Your team has grown faster than your leadership has developed, and the gap is showing

What We Cover

Leadership development is practical, not theoretical

Leadership Identity & Style

Understanding how you lead — and how it lands with your team — is the starting point. We look at your natural style, where it serves you well, and where it gets in the way. This isn't about changing who you are. It's about becoming more intentional about how you show up.

Delegation & Accountability

We work on building systems and habits around delegation that give your team genuine ownership — and give you confidence that the work will get done to the standard you need.

Team Structure & Performance

We look at how your team is currently structured, where the pressure points are, and what needs to change to create a high-functioning team rather than a group of individuals pulling in different directions.

Difficult Conversations

Avoiding difficult conversations is one of the most expensive habits a business owner can have. We work on building the confidence and the frameworks to handle these situations clearly and fairly.

Building a Management Layer

We work on identifying who has potential, how to develop them, and how to structure accountability so that your leadership layer actually leads — rather than just reporting back to you.

The Process

How it works

There's no off-the-shelf programme here. The work is shaped around your situation and your team.

1
Free Consultation

We start with a conversation. I want to understand your business, your team, and what's not working before we discuss what working together might look like.

2
Leadership Diagnostic

An honest assessment of your current strengths, your leadership gaps, and the specific challenges your team is facing. No flattery, no vague generalisations.

3
Structured Coaching Programme

Regular one-to-one sessions focused on your leadership development. We work on real issues, not hypotheticals, and every session moves something forward.

4
Practical Application

The work doesn't stop between sessions. You'll be applying what we discuss to real situations in your business, and we'll use those experiences as material for the next session.

5
Ongoing Development

Leadership is a practice, not a one-off intervention. The goal is to build habits and ways of working that outlast the coaching programme itself.

Your Coach

Why Richard Shaw

I hold an ILM Level 7 qualification in executive coaching and mentoring — the postgraduate-level standard for professional coaches working at senior and board level.

Before working with SME owners, I spent more than 25 years in leadership roles across UK Government, the NHS, and corporate environments. I've led teams, built management structures, navigated difficult people situations, and advised organisations going through significant change. I've seen what good leadership looks like at scale — and I've seen what gets in the way.

I'm also an approved mentor on the Government's Help to Grow: Management scheme and hold a qualification in AI for Business Mentors. When I work with you on leadership, I bring practical experience from environments where the stakes were high and the margin for poor people management was low.

Common Questions

Frequently asked questions

Is this for me personally or my whole team?

The coaching is primarily one-to-one work with you as the business owner or senior leader. That said, the work often surfaces questions about team dynamics, structure, and individual team members — and we can factor those into the programme. Where appropriate, I can also work directly with your senior team alongside the individual coaching.

How is this different from a management training course?

A training course delivers content to a group. Coaching works on your specific situation, your specific team, and your specific challenges. There's no generic framework being applied here — the work is shaped around what you're actually dealing with. It's also ongoing, which means you get to apply things and come back with what happened, rather than leaving a course and working it out alone.

How long does leadership coaching take?

That depends on where you're starting from and what you're working towards. Some clients make significant progress in three to four months. Others choose to work over a longer period as their business continues to evolve. We'll discuss realistic timescales during the initial consultation, and you won't be locked into anything before you're clear on what the programme involves.

Can you work with my senior team as well as me?

Yes. If you have a management layer in place — or you're building one — I can work with those individuals as part of a broader leadership development programme. This can sit alongside your own coaching or be structured separately, depending on what makes most sense for the business.
